Measuring so called “diversity” and “inclusion” has been a question of great importance to modern organizations who believe that if something is not measured, it cannot be understood or improved. Diversity & Inclusion metrics abound, but not all D&I metrics are the same.

RW3 CultureWizard developed an inclusion assessment, called the Global Inclusion Calculator (GIC), to help global professionals develop their ability to behave in inclusive ways amidst the complexity of multinational organizations. We partnered with Carlina Ramirez Wheeler, Ph.D. who is a clinical psychologist at the University of California, Davis that brings teaching and training experience in individual and cultural diversity.

The GIC is a multi-dimensional assessment that measures observable actions and experiences individuals can reflect upon and consider modifying upon review of their interpretive profile. It provides insight into past and present experiences with diversity and scrutinizes how much flexibility the end-user has as a skill to develop a more inclusive approach to their workplace interactions.

RW3 CultureWizard’s Content team developed the GIC in 2019 and our content team comprises a mixture of D&I experts and practitioners, industrial psychologists, psychometricians, eLearning specialists, and assessment programmers, among others.

RW3 CultureWizard designed and tested the assessment, which contains 45 items, to produce a reliable measure of an individual’s attitudes, skills, and traits that are indicative of inclusive behavior across 3 main dimensions and 9 subdimensions:

There is a significant interplay between all dimensions, which illustrates the layered and complex nature of inclusion as an overall attitude and mindset.

Standardization

We continue to analyze a growing normative sample of individual responses, which is currently at over 175,000 respondents. We use this analysis to standardize the way we report and score each person’s results. Each person’s score is determined by comparing them to the sample group.

For each dimension, we provide the end user with a percentile, which shows how they compare to other similar global professionals. We have collapsed the profiles into score ranges, which are based on the normative curve completed during standardization. Percentile ranges for subdimensions are as follows:

  • Low: <22
  • Low Average: 23-39
  • Average: 40-59
  • High Average: 60-76
  • High: >77

Reliability & Face Validity

We completed an internal consistency reliability test to verify item homogeneity for each dimension. The analysis of the whole measure resulted in a Cronbach’s alpha of .88, which is considered an acceptable and satisfactory level of reliability.

Items on the GIC were also found to have face validity as they directly ask about an individual’s behaviors, attitudes, and past experiences. For a measure to have face validity, individuals generally agree that their scores accurately represent their behaviors, attitudes, and past experiences.

Leveraging the GIC to Move the Needle for Organizational Change

RW3 CultureWizard’s clients use the GIC at the individual, team and organizational levels to understand how to tailor their strategic policies and build an organizational culture that amplifies the 9 dimensions of inclusion that we measure through the assessment.

Our Global Inclusion Analytics line of business is designed to show organizations how their aggregate, enterprise-wide scores can be improved through a variety of strategic interventions and policy reviews that impact their approach to D&I. For example, using our Global Inclusion Analytics reports, we design blended learning engagements that target the specific dimensions in the GIC that show the most room for improvement at the enterprise-wide level.
